Brief summary of the doctoral thesis:

A diverse population of healthcare professionals is essential for equal access to high-quality care. This thesis examines the impact of decentralized selection in undergraduate health professions education on student diversity. Three factors are considered: the selection methods employed, candidates' opinions, and the provision of preparatory activities.

The results indicate that various selection methods may vary in their effects on diversity. For example, the use of grades may disadvantage candidates with a lower socioeconomic status, while candidates with a migration background may be more disadvantaged when resumes and trial study tests are utilized.

Commercial coaching appears less accessible for candidates with a non-Western migration background but has minimal impact on diversity, given the limited effectiveness of commercial coaching. On the other hand, free preparatory activities may have a small positive effect on student diversity.

Candidates express a need for control over the selection process and equal access to preparation. Additionally, candidates advocate for more attention to diversity and other improvements such as transparency, reflection on study choices, and ensuring well-being.

The recommendations include a reconsideration of selection goals to promote diversity and measures in all stages of the selection process to ensure equal opportunities. Returning to unweighted lottery systems is a possibility to counteract negative effects on diversity, with the suggestion of a mandatory study choice check to retain positive aspects of selection.
